The compensation for SDR roles has quietly converged. Ten years ago, SDR pay was all over the place — $45K here, $90K there. Today, the market has essentially agreed on a band.

Most SDR offers break down like this:

  • Commission (variable): 30-40% of OTE — typically $30K–$45K at 100% quota attainment
  • Signing bonus: rare for SDR roles
  • Equity: minimal at most companies (0.01-0.03% of typical Series B); more meaningful at earlier stages

A representative SDR offer today: $70K base + $40K variable = $110K OTE, with $5-20K equity depending on company stage.

Commission structures: SDRs typically hit variable on some combination of:

  • Meetings booked and held
  • Meetings converted to opportunities
  • Pipeline sourced ($ value)
  • Sometimes: revenue closed by paired AE (rare, but exists)

The best structures include a revenue-tied component so SDRs are incentivised to book quality meetings, not just meetings.

Why the tight median band

The convergence to ~$110K OTE for SDR isn't accidental. Three forces drove it:

  1. Market maturation: SaaS SDR playbooks are now nearly identical across companies. Same tools, same activity metrics, same expected outputs. Standardised role → standardised pay.
  2. Recruiting pressure: SDR turnover is high (typically 18-24 months average tenure). Companies compete for the same pool of candidates, which flattens the distribution.
  3. NYC / CA pay-transparency laws: since 2023, SDR postings from most major US tech hubs must show the band. Employers cluster around perceived-fair market rate, and the market converged.

Where the p90 outliers come from

Top-decile SDR at $246K sounds impossible for the role. It's not — it's what SDR pays at:

  • Category-defining AI companies (OpenAI, Anthropic, Databricks): base of $100K+, variable of $60-100K, plus equity that could 2-5× the total comp at exit
  • Late-stage companies with high-ACV motions: SDR at a company selling $500K+ deals pays 30-50% above the median because the roles require research-heavy prospecting into named accounts
  • "Enterprise SDR" or "Strategic SDR" roles: usually a step above traditional SDR — targeted account prospecting, longer cycles, higher base

If you're an SDR looking to break into the p90 band, the fastest paths are:

  1. Join a top-tier AI company (currently OpenAI, Anthropic, Databricks are known top-payers)
  2. Move into an "Enterprise SDR" title at a scale-up
  3. Convert quickly to Mid-Market AE (median $149K OTE) — even a modest AE role beats top SDR outside of the outliers

  • Coaching culture: does your manager listen to your calls and coach weekly?
  • AE quality: are the AEs you support closing deals, or missing quota?
  • Ramp support: is there structured onboarding, or trial-by-fire?
  • Path to AE: what's the actual internal promotion track — 12 months, 18, 24?
  • Category velocity: is the company growing? SDRs at growing companies get promoted; SDRs at flat companies stay SDRs.
